The recommended scheme

Base + per-appointment + per-install. Three components, each doing a different job.

Pay in GBP. Don't fix a rand figure in the contract — the exchange rate moves and you'd be renegotiating every quarter. Pay GBP into their account via Wise and let the conversion land where it lands. Quote the rand equivalent in the advert at the day's rate, because that's what makes it real to an applicant, and re-check it each time you refresh the ad. look up the live rate before posting

“Qualified appointment held” — the definition that gets paid

Money hangs off this phrase, so it has to be objective enough that nobody argues about it at month end. All six must be true.

  1. The customer is the homeowner, and every decision-maker was on the call.
  2. The property clears the qualification gate — house not flat, no disqualifying dormers, roof sound, room for 6+ panels, inside the install area.
  3. They know it is a paid install, not a grant.
  4. The booking carried all six required fields — name, full address, mobile, email, bill figure, roof verdict.
  5. A handover card was posted in the group chat before the appointment.
  6. Ryan held the call and got a real conversation — not a voicemail, not thirty seconds and a hang-up.

The setter does not chase the show — the CRM does. Booking in the CRM creates the Teams meeting and fires a confirmation by WhatsApp, SMS and email, then reminders at one day, one hour and five minutes before. Seven touches, all automated. So “paid when it is sat” is not asking them to carry something outside their control: their lever is the quality of the booking — correct email and mobile, a slot today or tomorrow, both decision-makers on it, and expectations set properly. That is what the fee is actually buying.
Ryan is the referee, and it's a same-day job. He marks every appointment in the group chat on the day. Disputes get settled that week, in the chat, not in a month-end argument — by then nobody remembers the call.

Terms, in plain English

The two alternatives, and why they lose

Both are viable. Both are worse. Here's the honest comparison so the choice is a decision rather than a default.

Option B — pure commission

£30 per held appointment, £150 per install, no base.

On target: £1,200 + £1,500 = £2,700/mo. Struggling: £660.

Why not: costs more than Option A at target and pays less when it matters — during the ramp, when they most need to keep going. It also self-selects: good setters with options don't take no-base roles, so you fish in a smaller pond and churn more.

Option C — hourly plus bonus

£4/hr (~£520/mo) plus £100 per install.

On target: £1,520/mo. Struggling: £720.

Why not: cheapest on paper, and the reason is that it pays for hours. Nothing in it rewards booking more, or booking better. Fine if you're buying admin cover; wrong for the one role whose whole output is appointments.

Go with Option A. It costs a little more than hourly and a little less than pure commission at target, and it's the only one of the three that pays for the three things you actually want — turning up, booking a lot, and booking well.
